Question

AWS Account Manager - Startups job opportunity. USA-SF. Position from an internal source is slated for L5. Told the recruiter I would have to be into the 300's for it to make sense to have a conversation. That was confirmed do able. What is the comp cap look like here? Ability to negotiate to L6?

More important than the Level is the total comp. Negotiate on: 1/ base salary (variable is directly tied to base) 2/RSU allocation 3/sign-on bonus.  There are broad salary and OTE ranges in each Level. Previous poster is correct- offer will include all components.  Level Ups are highly unlikely currently. Many postings that would have been L6 previously are now L5.  Points to consider: 1/RSU allocations 'can' be replenished down the road, but rarely are now.  2/Your base + variable are what to consider as comp after Year 2. RSU is real comp in years 2-5, but your choice on selling or holding the stock.

Level ups are exceedingly rare, by design. They really are not supposed to do it.

Whatever number you gave will include stock, base, variable, etc. So they likely will come to you with a low 200's number, plus the remainder in stock.

There is no comp cap to my knowledge. Hard to imagine them hiring someone into an L6 for startups as well. I know one person who was hired as an L6 with me in 2022 but he had 15 years of sales experience. Also if you don’t live in DC, Austin, or Seattle you’ll be required to move.

$300k would be a combination of base + variable (commission) + RSU's + bonus.  Comp cap is 500% of variable, but hardly anyone hits it.  I'd say most are within a 125-175% of variable, but my perspective is coming from enterprise greenfield so reach out to some Startup AM's to confirm.  It's likely a revenue based incentive so hitting 500% of your revenue goal seems ridiculous without a ripe patch full of migrations or AI workloads.

$300k package for an L5 seems like a high outlier.  I'd verify with the recruiter how he/she confirmed $300k is feasible.  They might be stretching your assumptions that you'll be over 100% in variable to hit $300k, or extremely bullish with the RSU's.

As far as I know, no one negotiates their level coming in.  It's all about how well you nail the Loop.  Some people interview for a particular level, but blow the interview panel away and they are offered a higher level.

Comp cap on variable is generally 500% of variable target. example: if Variable at 100% is $100K, the cap on Variable is $500K. Total OTE cap is then Base + $500K. (RSUs & signing bonus are above and beyond this figure).

You cannot negotiate a level up. For you to make the 300s this is the entire package, not just salary and comp, this would include your RSU and signing bonus. The cap here is 500% which is VERY rare to reach.
